Diversity and Inclusion Iceberg Model

I look at D&I from the perspective of a language, intercultural, and communication skills trainer. In intercultural training, we often like to compare culture with an iceberg recognizing the visible yet sometimes confusing elements such as language, ethnicity, artifacts, or behavior while drawing special attention to the invisible parts such as values, norms, customs, beliefs, attitudes, and perceptions. There is much we can learn from this to improve D&I and create a D&I Iceberg Model. It is not enough to have visual diversity above the waterline, but we must strive for true diversity, equity, and inclusion in all areas, also the invisible ones below the waterline of the iceberg.

As companies and organizations look at areas of D&I (age, gender, race & ethnicity, nationality & culture, disability, socio-economical status, religious and sexual orientation), they may think they have achieved diversity and inclusion, but they often forget about the other steps: equality, equity, justice, belonging, and well-being.

So, why would you take all these steps? What is in it for companies and organizations? Apart from this simply being the right thing to do, businesses benefit tremendously from achieving diversity, inclusion, equality, equity, justice, belonging, and well-being and there is a financial penalty for missing out on this opportunity.

According to two McKinsey reports, ‘Why Diversity Matters’ (2015) and ‘Delivering through Diversity’ (2018), gender diverse companies (top quartile for diversity) are 15% more likely to financially outperform those in the bottom quartile for diversity, while ethnically diverse companies are even 35% more likely to do so. The reports found that: “In the United States, there is a linear relationship between racial and ethnic diversity and better financial performance: for every 10 percent increase in racial and ethnic diversity on the senior executive team, earnings before interest and taxes (EBIT) rise 0.8 percent.”

The McKinsey reports conclude that businesses taking D&I seriously and changing their company culture and policies successfully, benefit in the following five ways:

  1. They win the ‘war for talent’ by attracting the best of the best.
  2. They improve the quality of decision making and thus their business performance thanks to less cognitive bias and less linear group think.
  3. They increase innovation, creativity, and customer insight, because their diverse teams contribute different experiences, perspectives, and approaches to solve complex problems, and they are also better equipped to target, understand, and serve equally diverse markets and customers.
  4. They increase employee satisfaction, which ultimately leads to higher performance and employee retention.
  5. They improve their global image by enhancing their reputation and creating a higher level of recognition and thus value.
